The Opportunity
Cargill wanted to develop senior leaders who could think beyond their immediate roles and work effectively across geographies and business units. With a strong culture of developing talent from within, the company recognised that leadership growth should benefit not only individuals but the wider organization. The challenge was to design a stretch experience that built leadership capability while strengthening alignment across the business.
The Journey
Emerging World partnered with Cargill to design a six-month leadership journey centred on a 4-6 week overseas residency. Before departure, participants aligned development goals with their home managers and business priorities.
During the residency, leaders joined a host business unit in another country and worked with local stakeholders including NGOs, producer groups and customers on live priorities. Participants operated across cultural and organizational boundaries, applying their expertise while adapting to local realities.
After returning, coaching and structured reflection supported leaders in applying learning within their home teams and sharing insight across the wider system.
The Transformation
Participants strengthened systems thinking and cross-boundary leadership capability. Home and host business units benefited from closer collaboration and shared learning. The programme supported succession planning and provided a cost-effective alternative to traditional expatriate assignments. Leadership development became shared value across the organization.
Designed for Enterprise Impact
Cargill’s approach demonstrates how talent transformation can:
- Develop leaders who think systemically
- Strengthen collaboration across geographies
- Engage home and host business units in shared ownership
- Align development directly with strategic priorities
This model shows that stretch assignments, when designed systemically, can build both leadership capability and organizational cohesion.
